چکیده

در چند سال گذشته تحقیقات زیادی در مورد رهبری پدرسالارانه و رابطه آن با متغیرهای گوناگون انجام شده است. هدف از پژوهش حاضر بررسی رابطه بین رهبری پدرسالارانه و آوای کارکنان با تاکید بر نقش تعدیل کننده تسهیم دانش کارکنان شعب بانک صادرات استان گلستان می باشد. روش تحقیق مورد استفاده از نوع توصیفی، پیمایشی بوده و جامعه آماری تحقیق حاضر شامل کلیه کارکنان شعب بانک صادرات استان گلستان  به تعداد 600 نفر می باشد. نمونه آماری متناسب با تعداد افراد جامعه با استفاده از جدول کرجسی و مورگان و به روش نمونه گیری تصادفی طبقه ای  234نفر به دست آمد. داده‌های تحقیق با روش کتابخانه ای و میدانی گردآوری شده و ابزار مورد استفاده پرسش نامه های استاندارد ویویان شر(2012) ، پرسشنامه 5 گویه ای لاوسون (2002) و پرسشنامه استانداردکمال زهیر و همکاران( 2012)  بوده است. پایایی پرسش نامه با استفاده از روش آلفای کرونباخ مورد تایید قرار گرفته اند. هم چنین جهت تجزیه و تحلیل داده ها از روش مدل یابی معادلات ساختاری با استفاده از نرم افزار PLS استفاده شده است. نتایج نشان می دهد بین مؤلفه های رهبری خیرخواهانه و رهبری اخلاقی با آوای سازمانی رابطه مثبت و معناداری وجود دارد ولی بین رهبری مستبدانه و آوای کارکنان رابطه معناداری وجود ندارد. هم چنین تسهیم دانش بین ابعاد رهبری پدرسالارانه و رهبری خیرخواهانه با آوای کارکنان نقش تعدیل کنندگی ندارد اما متغیر تسهیم دانش رابطه بین رهبری اخلاقی و آوای کارکنان را تعدیل می کند.

چکیده [English]

In recent years, researchers have discovered the importance of organizational voice in improving managerial decisions and also, the impact of paternalistic leadership on organizational voice. The aim of present research is to study the relationship between paternalistic leadership and organizational voice emphasizing on the moderate role of knowledge sharing of employees at branches of Saderat Bank in Golestan Province. Research method is descriptive, correlation survey one and statistical universe included all employees at branches of Saderat Bank that were about 600 ones. Statistical sample were calculated about 234 people proportionate to the number of the universe using Kerjesi and Morgan table by classified random sampling. Research data has been gathered through field and library method. The main means for gathering data was standard questionnaire. Validity of the questionnaire was confirmed by Cronbach's Alpha. In addition, to analyze data, structural equations modeling by PLS software has been used. Results showed that factors of benevolent leadership and ethical leadership have positive and significant impact on organizational voice but authoritarian leadership has no impact on organizational voice. Also, knowledge sharing does not moderate the impact of authoritarian leadership and benevolent leadership on organizational voice but it has the moderator role in impact of ethical leadership on organizational voice.
