چکیده

تصویرپردازی ذهنی نقش قابل‌توجهی در سوءگیری فعالیت‌های افراد در سازمان دارد و آثار بالقوه‌ای بر عملکرد فردی کارکنان دارد. هدف از پژوهش حاضر، پایش رفتارهای مدیریت تصویرپردازی ذهنی براساس پیش‌بینی‏کننده‌های وضعی و شخصی بوده است. پژوهش از نظر هدف، کاربردی و از حیث روش، توصیفی- پیمایشی و به صورت مقطعی است. جامعه آماری شامل کارکنان آموزش و پرورش استان مازندران در بهار 1398 در 33 شعبه این اداره، به تعداد 39220 نفر که از این میان با روش نمونه‌گیری به صورت خوشه‌ای چندمرحله‌ای با جدول کرجسی مورگان و به تعداد 380 تعیین گردید. جهت جمع‌آوری داده‌ها از دو پرسشنامه پیش‌بینی‌کننده‌های وضعی و شخصی و پرسشنامه مدیریت تصویرپردازی ذهنی بولینگ و تورنلی (1999) استفاده شد. جهت تچزیه و تحلیل داده‌ها از نرم‌افزارهای  SPSS و AMOS استفاده شد. یافته‌ها نشان داد، با توجه به نتایج حاصل از تحلیل عاملی اکتشافی و تأییدی، مؤلفه‌های ارزیابی عملکرد، شرایط و جایگاه شغلی، ابهام نقش (عوامل استرس‌زای شغلی)، مبادله رهبر-عضو، فرهنگ‌سازمانی، مهارت‌های سیاسی، سلسله‌مراتب پاسخگویی، تبیین‌کننده شرایط موقعیتی (وضعیتی) و مؤلفه‌ها، خودکنترلی (خودارزیابی)، جذابیت شخصی، اعتماد به نفس، نیاز به قدرت و وجدان (وظیفه‌شناسی) تبیین‌کننده شرایط شخصی مؤثر بر مدیریت تصویرپردازی ذهنی در اداره آموزش و پرورش استان مازندران، بوده‌اند. در تبیین روابط بین متغیرهای پژوهش، نتایج حاکی از آن بوده که شرایط موقعیتی بر مدیریت تصویربرداری ذهنی و شرایط شخصی بر مدیریت تصویربرداری ذهنی تأثیر معنی‌داری و مثبتی داشته است.

چکیده [English]

Mental imaging plays a significant role in orienting the activities of individuals in the organization and has potential effects on the employees’ performance. The purpose of this study was to investigate mental imaging management behaviors based on situational and personal predictors. This applied study was conducted using descriptive-survey and cross-sectional approach. The statistical population of study included the education staff of Mazandaran province in 33 branches of this department in spring 2019 (39,220 persons factor analysis show that components of performance evaluation, job conditions and position, role ambiguity (job stressors), leader-member exchange, organizational culture, political skills, accountability hierarchy, situational explanators and components, self-control (self-appraisal), personal attraction, self-confidence, and need for power and conscience (conscientiousness) were the explainators of the personal conditions that affect the mental imaging management of the staff of the education department of Mazandaran Province. In explaining the relationships between research variables, the results indicate that situational and personal conditions have a significant and positive impact on the mental imaging management of staff.), among whom 380 were selected as the sample of study through the multistage cluster sampling method using Karajsi and Morgan. To collect data, two questionnaires of situation and personal predictors and Bolino and Thornley (1999) Mental Imaging Management Questionnaire were used.
