Abstract

Productive human capital is one of the most important characteristics of today's successful organizations. Since educational institutions, especially universities, are the basis for the growth and maturity of human capital, it is very important to have productive employees in the executive and educational bodies of these institutions. Identifying the factors that reduce the effectiveness and efficiency of human capital is considered in the form of pathology of human capital productivity. To conduct this research, in addition to document study, thematic analysis technique with MAXQDA2020 software was used to identify factors and components. The statistical population in this research were experts in the field of human resources and the executive body of the university, and after conducting 13 interviews, theoretical saturation was achieved. According to the semi-structured interviews, 236 open identifiers and 10 central identifiers (organizational structure and culture, selection and recruitment, appointments and promotion, salary and benefits system, ability (knowledge and skills), role transparency, organizational support, encouragement and motivation, evaluation, decisions and policy making of managers) were extracted in relation to the topic, then open identifiers were categorized in the form of sub-themes and necessary analysis was done for each of the factors. The obtained results showed that the structural and cultural factors in the university have the greatest influence compared to other factors in reducing the productivity of human capital, and other factors are placed in the next levels of influence.
