چکیده

این پژوهش با هدف طراحی الگوی کاهش طفره‌روی اجتماعی در سازمان‌های دولتی دورکار با رویکرد ارتقای بهره‌وری انجام شد. این پژوهش از منظر نوع توصیفی و از منظر نتیجه کاربردی بوده و با استفاده از روش آمیخته (کمی – کیفی) به انجام رسید که استخراج 5 بعد اصلی از 16 مؤلفه و 51 شاخص در بخش کیفی با استفاده از تحلیل مضمون مصاحبه با 20 نفر از خبرگان دانشگاهی و سازمانی در حوزه طفره‌روی اجتماعی صورت گرفت و برای دست‌یابی به الگو در بخش کمی از روش الگو‌سازی ساختاری تفسیری (ISM) و همچنین پرسشنامه استفاده شد. جامعه آماری در بخش کمی، کارشناسان ارشد شرکت خدمات انفورماتیک بودند. در تجزیه و تحلیل داده‌های کیفی از نرم‌افزار Maxqda و در تجزیه و تحلیل داده‌های بخش کمی حاصله از 96 پرسشنامه و نرم‌افزار‌‌های SPSS وPLS  استفاده شد. تحلیل داده‌های کیفی و کمی پژوهش دست‌یابی به 5 بعد سازمانی، رفتاری، نظام‌های مدیریتی، فرهنگی و اهداف/رویکردها بود که طی تحلیل‌های صورت گرفته متغیر سازمانی به‌عنوان متغیر مستقل، متغیر اهداف/استراتژی به‌عنوان متغیر وابسته، متغیر نظام‌های مدیریتی به‌عنوان متغیر میانجی و در نهایت متغیرهای رفتاری و فرهنگی به‌عنوان متغیرهای رابط شناسایی شدند. الگوی حاصله از تحلیل ISM منتج به ارائه الگویی 3 سطحی بود که بعد سازمان تأثیرگذارترین و بعد اهداف/ رویکردها به‌عنوان تأثیرپذیرترین بعد شناخته شد. بهره‌‌گیری از نتایج الگوی اکتشافی این پژوهش می‌تواند به صورت عملی منتج به کاهش طفره‌روی اجتماعی در سازمان‌های دورکار شده و در عین حال ارتقای بهره‌وری در این سازمان‌ها را به همراه داشته باشد.

چکیده [English]

This research was conducted with the aim of designing a model for reducing social loafing in governmental technology-oriented organizations with the approach of improving productivity. This research is considered descriptive from the point of view of applied methodology, and it was done using a mixed method (qualitative-quantitative), extracting 5 main dimensions from 16 components and 51 indicators. In the qualitative section using content analysis and interviews with 20 people. It was done from academic and organizational experts in the field of social loafing, and in order to obtain the model in the quantitative part, the Interpretive Structural Modeling (ISM) method and additionally a questionnaire were used. The statistical population in the quantitative part was the senior experts of the Informatics Services Company of the electronic technology arm of the Central Bank of Iran. Maxqda software was used to analyze the qualitative data and SPSS and PLS software and path analysis, regression and structural equations were used to analyze the quantitative data obtained from 96 questionnaires. The qualitative and quantitative data analysis of the research was to achieve 5 dimensions of organization, behavior, management systems, culture and goals/strategy. As mediator variable and finally behavioral and cultural variables were identified as interface variables. The model resulting from the ISM analysis and the use of the Mic-Mac analysis also resulted in presenting a 3-level model in which the organization dimension was the most influential and the goals/strategy dimension was recognized as the most influential dimension. Taking advantage of the results of the exploratory model of this research can practically lead to the reduction of social loafing in technology-oriented organizations affected by remote work mechanisms, and at the same time, it can increase productivity in these organizations.
